To sum up, they were performing fertility experiments and protecting the island at the behest of their leader, who had never met the guy he told them he was getting his orders from, who was actually living under a statue watching over a magical cave that his mammy gave him.

Here's a question - what were the relative rankings of Ben and Richard among The Others? Was Ben Richard's boss or the other way around? Or were they more on a par with one another, with different sets of duties...?

    The Others (The Hostiles)

Basically they are a group of individuals who were brought together to protect the island from those that would seek to discover and make use of it's power.

They were not there to do research, they were there to prevent other groups from doing so...... or at least putting a stop to it before it got too far.

Jacob is the true Leader of The Others, not Ben. Ben just organised and maintained the group.
Richard served as an intermediary between Jacob and whoever was currently in charge of the group.

They never fully understood the importance of what they were doing, but had seen enough to realise that it was important. And they did do many important things.

The guys in the temple this season were the core group of Others. They were new to us this season, but we always knew they existed.

So why did Jacob go to so much effort to find the right replacement when there was already a whole group of people doing his job already?

Perhaps they simply weren't right for the job, hence assembling the bunch of our 'losties' on flight 316

Another thing i couldny understand is How did he pick the canditates? He watched them from when the candidates were children so he know how they would turn out? if so why pick Kate who would eventually be crossed out? Or did he shape the way their lives turned out?

They were not doing his job, they were doing his bidding.

Jacob could probably see how they turned out without his influence. But his influence and events that took place after this would change their lives to a certain extent.
Like Kate.... if Jacob hadn't picked her she wouldn't have become a mother and would have spent life in Jail.
