You said these people had the means to change their society and they chose not to. So you implied exactly that: anyone being sent off to war only has themselves to blame.
On the level of broad Russian society, I agree. Change has to come from within. But I do not think a few thousand people in Dagestan have the power, even if they try, to effect the kind of change that's required.
Putin is,
A) Someone who is actively threatening to use nuclear weapons on a very flimsy pretext.
B) Someone who could be negotiated with to a reasonable compromise.
Maybe I'm just an old cynic, but these sound mutually exclusive to me.

Yeah, I'm sure there's some pretty vile specimens among them, like in all armies. I too have mixed feelings. But seeing the elites and the rich sending the poor to die in their wars is a great travesty that repeats itself over and over and is always infuriating.
And I still fear that as long as the elites in the big cities are spared this will not lead to serious civil unrest. I hope I'm wrong and that something changes

The US has made it very clear to Russia that if a nuclear weapon goes off in Ukraine, Russia will be met with a catastrophic response and direct intervention from US forces. The US has pursued a policy of deliberate ambiguity on exactly what this would be, but one official was quoted as saying that Russia's entire Black Sea fleet would be sunk, for starters, and that's even if a 'tactical' nuke was used.
You say you don't understand how people think Putin will just give up. Well, I say that I don't understand how anyone could think that Putin could just do as he likes without blowback. Dictators like him are not superhumans immune to consequence. He acts up enough and there will be consequences to him from forces both inside and outside his country. He will not be able to continue his war because he will no longer be alive.
Well Ukraine won't be winning as such but they will expunge the Russians from their territory.
Russia is a busted flush and Putin is now on borrowed time. He won't be packing his bags and going anywhere. He will be retired out a window soon.

You make it sound like Zelensky is giving up some of his own land, like its some of his property or something.
Its not just about land. He would be abandoning Ukrainian people to live under Russian rule, they would be abandoned to what ever will Russia has with them.
I dont think that would be acceptable to many Ukrainians, and Zelensky would quickly lose support if he went for that. And I dont think Russia would be happy with just taking the Donbass regions and Crimea, they will want all the territory they currently hold and probably demand a lot more.
Neither are the west going to pack their bags and go. Putin has nothing to win. Even if he gets territory in Donbas, what then? Endless sanctions until he dies and Ukraine get Donbas back? As the poet said; The future is uncertain and the end is always near...
